The Courage to Step In

Federica Schiaffino did not wait to feel confident before stepping into leadership. She stepped in anyway. As the youngest person in the room and often the only woman at the table, she learned early that confidence is not a prerequisite for growth. It is the result of action, reflection, and grit. Over a global career spanning more than three decades and five continents, Federica has shaped a leadership philosophy rooted not in authority or titles, but in presence, trust, and the courage to move forward before certainty appears. Her journey reflects a simple truth. Leadership is intentionally built in motion.

A Horizon That Invited More

Federica grew up in Genoa, a coastal city in northern Italy, in a traditional and conservative family. From her childhood home, the open sea stretched endlessly toward the horizon. That view awakened a lasting curiosity and a quiet determination to explore what existed beyond what was immediately visible. Even at a young age, she was drawn to learning, languages, and understanding people across differences.

As the youngest of three, she was energetic, curious, and willing to question rules that felt limiting or meaningless. She challenged expectations instinctively, particularly when she sensed that they constrained potential. Two early experiences shaped her deeply. Her grandmother modelled making others feel seen, heard, and included, and her loss revealed how deeply people suffer when belonging is absent and how powerful inclusion is.  Another formative influence came from a caregiver who embodied dignity, service, and consistency through everyday actions. From her, Federica learned that leadership is not about position, but about integrity, care, and accountability.

She later earned a Master of Science in Economics and Political Science, graduating summa cum laude. While studying in Italy, she travelled widely and pursued opportunities beyond familiar boundaries. She was drawn to possibility rather than predictability.

Choosing Courage Before Confidence

Federica began her professional career in Argentina, joining the Human Resources function of a leading industrial group at the early stages of international expansion. It was an entry-level role, but it represented independence, exploration and the beginning of a journey she had not carefully mapped out, yet fully committed to embracing.

Only two years later, she was appointed Human Resources Business Partner to the Chief Executive Officer during two major international acquisition processes. Suddenly, she was operating at board level, navigating pressure and complexity as the youngest person in the room and the only woman present.

She did not step into that role because she felt ready. She stepped in because her desire to learn and contribute was stronger than her fear. As she later reflected, “Confidence doesn’t come before action. It’s built through action.” That moment became a turning point, reinforcing a belief that would guide her entire career. Growth happens at the edge of self-doubt and courage.

Over the next thirty years, Federica built an extensive global career across Europe, the Americas, the Middle East, Africa, and Asia. She held senior Human Resources leadership roles, led multicultural teams across dozens of countries, and supported organizations through expansions, mergers, and transformation. Yet throughout her ascent, she remained grounded in one conviction. People are capable of more than they know and the pain of regret is far greater than the discomfort of fear.

Leadership That Centers People

Across cultures and industries, Federica became known for connecting performance with humanity. She led leadership development initiatives, strengthened succession pipelines, advanced diversity and inclusion efforts, and aligned people strategy with business outcomes in complex environments.

What consistently stood out was her ability to build trust. She observed that when trust was missing, differences became barriers and performance suffered. When trust was present, teams became more creative, resilient, and aligned. Her experience reinforced a core belief. Leadership is less about doing and more about being. It lives in presence, listening to the willingness to create safety for others and help them see what they are capable of.

As she has shared in her writing, “Leadership lives in the small moments, when we listen deeply and create space for others to be heard.” Alongside her executive work, Federica deepened her expertise through continuous learning in human behavior, habit formation, applied neuroscience, and holistic wellbeing, integrating these disciplines into a practical and sustainable leadership approach.

After three decades in global leadership roles, she made a deliberate transition into her next chapter.

Vision for the Future: Redefining What Is Possible

Federica founded Breakthrough as the natural evolution of a career spent navigating complexity and witnessing the impact of human centered leadership. The company exists to support women, leaders, and teams who are ready to move beyond limitations and redefine what is possible for themselves and the systems they are part of.

She describes her role as that of a relentless co-elevator, a partner who walks alongside leaders as a trusted mirror and accountability partner. At the core of her work is a belief that in complexity, transformation cannot wait or happen in isolation. It happens in partnership. By expanding self awareness and strengthening leader-ship and team-ship capability, she enables leaders and teams to drive impact with ripple effects within and beyond the workplace. In a world of accelerating complexity, uncertainty, and rapid change, transformation is no longer optional—developing leadership capability is an imperative.

When asked what advice she would give to the next generation, her message is clear. “Don’t let other people’s limitations—or your own—define who you can be and what you can do”.  I’ve achieved far more than I once believed possible and learned that confidence isn’t a personality trait; it’s built through action, learning, and surrounding yourself with people who stretch your thinking. We grow faster and further when we choose mentors, coaches, advisors, and allies who help us see beyond our current beliefs.

One quote has remained with her throughout her journey. “Whether you think you can or cannot, you are right.” It reflects what she has seen repeatedly. Beliefs shape behavior, decisions, and results.
